فهم تأثیر رفاقت‌سالاری و خویشاوندسالاری سازمانی بر سرمایة اجتماعی سازمان؛ تبیین نقش میانجی عدالت سازمانی ادراک‌شده (مورد مطالعه: سازمان‌های دولتی استان لرستان)

چکیده

امروزه یکی از مسائل و معضلاتی که سازمان‏های دولتی بدان گرفتارند خویشاوندسالاری و رفاقت‌سالاری سازمانی است. در سازمان‏های گرفتار به چنین معضلی، به سبب کاهش اعتماد سازمانی و تضعیف همکاری میان کارکنان و مدیران و کاهش انگیزة منابع انسانی، صدمات و لطمات جبران‌ناپذیری متوجه سازمان است. از این ‌رو، پژوهش حاضر با هدف بررسی تأثیر رفاقت‏سالاری و خویشاوندسالاری سازمانی بر سرمایة اجتماعی با نقش میانجی عدالت ‌سازمانی ‌ادراک‌شده در سازمان‌های ‌دولتی ‌استان ‌لرستان انجام ‌پذیرفت. این پژوهش از ‌نظر هدف از نوع تحقیقات کاربردی و از‌ حیث‌ روش گردآوری اطلاعات توصیفی‌ـ پیمایشی است. جامعة آماری ‌پژوهش را کارکنان سازمان‌های ‌دولتی استان ‌لرستان تشکیل ‌داده‌اند که با ‌توجه به حجم جامعة ‌آماری محدود و مشخص از فرمول محاسبة ‌نمونة‌ کوکران استفاده ‌شد و بر اساس ‌آن حجم نمونه در ‌سطح ‌اطمینان 95/0 برابر 384 نفر تعیین شد و به روش نمونه‏گیری در ‌دسترس اعضای ‌نمونه انتخاب‌ شدند. ابزار ‌گردآوری اطلاعات در‌ ‏این تحقیق پرسشنامة ‌استاندارد بود که روایی آن با ‌استفاده ‌از روش ‌اعتبار ‌محتوا و پایایی آن با روش آلفای‌ کرونباخ تأیید ‌شد. برای بررسی و آزمون فرضیه‌های تحقیق، رویکرد مدل‌سازی ‌معادلات ‌ساختاری و نرم‌افزارهای smart pls2 و spss به‌ کار ‌گرفته ‌شد. نتایج پژوهش نشان‌دهندۀ‌ آن است که رفاقت‌سالاری و خویشاوندسالاری سازمانی اثر منفی و معنا‌داری بر سرمایة اجتماعی دارد. همچنین نتایج نشان‌دهندة ‌آن است که عدالت سازمانی ‌ادراک‌شده نقش میانجی در تأثیر رفاقت‌سالاری و خویشاوندسالاری سازمانی بر سرمایة اجتماعی دارد. بنابراین به ‌عنوان یک نتیجه‌گیری ‌کلی می‌توان‌ گفت در سازمان‌های ‌دولتی زمانی ‌که رفاقت‌سالاری و مدیریت ‌رفاقت‌سالارانه به ‌همراه خویشاوندسالاری و مدیریت ‌قوم‌گرایانه حاکم ‌باشد سرمایة اجتماعی در سازمان از‌ طریق عدالت سازمانی ‌ادراک‌شده رو به تضعیف و افول خواهد ‌بود.
